THE YOUTH COACHING CONVEYOR BELT: Why Your Child’s Coach is Always Leaving

If you missed Part 1 on Education vs Youth Sports Coaching then you can catch up here…

Part 2 of our series on the Broken Paradigms in Youth Sports, this time it’s the Youth Coaching Conveyor Belt…

Ever feel like your child’s team is stuck in a revolving door of coaches?

You finally get a coach who connects with the kids, understands their needs, and starts to make real progress. Then, just as your child is starting to thrive, they’re gone. A new, often less experienced coach takes their place, and the cycle of mistakes and relearning begins all over again.

This isn’t just bad luck. It’s a systemic problem in youth sports that I call “THE YOUTH COACHING CONVEYOR BELT”.

It’s the direct and damaging result of the first broken paradigm we discussed: the failure to treat youth coaching as a specialised, respected profession.

The Stepping Stone to Nowhere

Because youth coaching is often a low-paid, entry-level position, it becomes a temporary stepping stone for coaches aspiring to work with senior, elite athletes. This creates a damaging churn. A coach spends 12-24 months learning on the job with your child’s team, but just as they become effective, they are forced up the coaching ladder to:

  • EARN A REALISTIC WAGE: Youth coach pay is notoriously low, making it nearly impossible to support a family, get a mortgage, or build a stable financial future.
  • ADVANCE THEIR CAREER: The only perceived career progression is to move to older age groups or senior teams, leaving the younger athletes behind.
  • GAIN RESPECT: The sports industry often wrongly values coaching adults far more than it values the specialists who develop children.

So, the coach who has just figured out how to work with 12-year-olds moves on to coach 14-year-olds, taking all their hard-won knowledge with them. And who replaces them? ANOTHER YOUNG, INEXPERIENCED, AND UNDER-QUALIFIED COACH who is just starting their journey on the exact same youth coaching conveyor belt.

The Real Victims of the YOUTH COACHING Conveyor Belt

Who loses in this endless cycle of coaching turnover?

YOUR CHILD.

This constant change means:

  • INCONSISTENT DEVELOPMENT: Each new coach brings a different philosophy, different methods, and a different level of understanding. This complete lack of consistency hamstrings your child’s long-term athletic growth.
  • REPEATING THE SAME MISTAKES: The new coach makes the same mistakes the last one did, and your child pays the price. They become the guinea pigs in a never-ending experiment of coaching trial-and-error.
  • LACK OF SPECIALISATION: Your child never gets the benefit of a coach who is a true specialist in their age group. Imagine a school where your child’s teacher is replaced by a brand new, unqualified teacher every other year. IT WOULD BE A CATASTROPHE FOR YOUR CHILD’S EDUCATION.

This is what happens in youth sports, robbing our children of the expert guidance they need during their most critical developmental years.

YOUTH COACHING CONVEYOR BELT

The Solution: From Conveyor Belt to Cathedral

How do we fix this? Beyond raising wages, a powerful solution is for clubs to CREATE A BLUEPRINT.

Contrast the chaos of the youth coaching conveyor belt with the construction of the Sagrada Familia Cathedral in Barcelona, Spain.

This architectural marvel has been under construction for over 140 years, despite multiple generations of builders, many different architects and radically changing technology, it is still successfully progressing towards its completion.

How is this possible?

BECAUSE THEY HAVE A BLUEPRINT TO WORK FROM AND A PLAN TO FOLLOW.

Every craftsperson understands the masterplan, the mission, philosophy, and precise systems. This is what youth sports desperately needs.

Instead of relying on the fleeting experience of individual coaches, organizations must document their blueprint for developing youth athletes. This “masterplan” must include:

  • The Mission: What is the ultimate goal? Is it to produce academy graduates for professional contracts, or is it to foster positive lifestyle habits and a lifelong love of sport? The answer changes everything.
  • A Clear Philosophy: What are the core values and principles that guide every coaching decision? This ensures a consistent message and approach across all age groups.
  • Specific Systems/Processes: This is the operational manual. It should detail the “HOW” of what they do. How is the pathway organised, How do athletes progress between phases? How coaches should run a warm up, How frequently to monitor the athletes, How exactly any monitoring should be completed to ensure the data is reliable and accurate year after year.

When a club has a documented masterplan, the coach becomes the facilitator of a proven system, not the sole architect of your child’s development. This blueprint serves to reduce coaching errors, maintain consistency of process regardless of the coach running it, and ensure continued success over multiple seasons and years.

What You Can Do as a Parent

As a parent, you hold significant power to drive this change. You are the consumer, and your choices matter. Start by:

  • ASK ABOUT THE BLUEPRINT: When you’re looking at a club, school or pathway, ask them if they have a documented curriculum or a masterplan for youth development. Can they show you their mission, philosophy, and the systems they use?
  • LOOK FOR CONSISTENCY: Does the organisation have consistency of staff? Does the organisation have a consistent way of doing things across all age groups? Or does each coach do their own thing? A club with a blueprint will have a clear, consistent approach.
  • SUPPORT CLUBS WITH A PLAN: Choose clubs that have a long-term vision for athlete development, not just a plan for winning this weekend’s game. Your investment should go to organisations that are building something that cathedral, not just running a conveyor belt.
